Executive Summary
Employee efficiency management is one of the main drivers to boost up the employee
efficiency. Many organizations in the world follow this management process to improving
employee productivity and motivate the employee. This managerial process indicates how
efficiently increase the employee’s skills and how efficiently an employee can perform.
When an organization has limited resources and manpower this efficiency management
works at its best. By following this employee efficiency management process an organization
can make their employee efficient and make the employee work under pressure which
ultimately helps the organization to achieve the ultimate goal that the organization have.
From many years this management process has been followed by the world’s renown
organizations.

Bashundhara Group is one of the successful organizations in Bangladesh from many tears.
Day by day their operations expending and the employee training and development is
expanding as well. Every year Bashundhara Group spend lots of money to improve
employee’s skill and expertise development. To improving the employee’s skills and
knowledge they train employee to make the employee more productive and efficient to react
the ultimate goal.

The HR department of Bashundhara group takes lots of initiative to skills development of the
employee. Bashundhara Group not only give training to their employee but also the maintain
two-way communication with the employee which helps the employee more efficient and feel
free towards work.

Chapter 1 – Company Overview

1.1 Company profile of Bashundhara Group

The Bashundhara Group has started operation as a real estate venture known as
"Bashundhara" under the aegis of the group's first concern - the East-West Property
Development (Pvt) Ltd in 1987. This project turned out to be a very successful one and had
helped faster the growth of trust and confidence of the urban people in "Bashundhara".
Dhaka's burgeoning population, coupled with a conspicuously slow growth of housing led to
the landmark success of Bashundhara.

Driven by the ramifications of this success, Bashundhara geared up to invest in new fields,
including manufacturing and trading. More enterprises were established in the early 1990s,
covering diverse activities involving the production of cement, paper and pulp, tissue paper,
LPG bottling and distribution, and a trading company, among others. The group experienced
this tremendous growth in a span of less than 10 years. During this period, additional
schemes on land development and real estate were launched and those projects focused more
sharply on increasing responsiveness to client needs. The Group's first publicly-traded
company, the Meghna Cement Mills Limited, is currently listed on the two Stock Exchanges
of Bangladesh.

The Group now has over 20 major concerns located in different areas of the country. The
multi-faceted shopping mall-cum-recreation center called the Bashundhara City (BCDL) has
added glamour to the growth of the group. The BCDL is one step ahead in the longstanding
effort to strengthen links with the general people through the unique offering of commercial
operations and recreation facilities under single roof.

Latest addition to the group is its media house titled “East West Media Group Ltd” which
was established in 2009. It now owns Bangla daily – “Kaler Kantho”, “Bangladesh Pratidin”,
English daily “Daily Sun” and online portal “Banglanews24.com”. The media house is also
planning to launch a FM radio and a television channel as well.

The Group has come a long way in reaching its goals by listening to client needs, learning
real-time lessons from past projects, innovating and partnering its project implementation
process. Through major investment undertakings in all key sectors, Bashundhara has
meaningfully contributed to the country’s economic stability in financial and capital markets.

Underlying all of the Group's activities are the common threads of change, flexibility, and
fostering closer ties with the Government, the City Corporation and Bashundhara clients.
Most of its projects have been success stories - this fact alone is enough to justify a sense of
confidence in the Group's future.

1.1.1 Vision, Mission, Values

Mission
Bashundhara Group believes in serving the people and the country; not only in doing
business and making profit. It had come into existence with that belief and adopted ‘For the
People, For the Country’ as its core theme.

All the Bashundhara Group concerns always try to offer best possible services and products
to customers for attaining their full satisfaction, as the group endorses the notion that
customers are the ultimate determining factor in success of any organization. It always strives
to introduce new products and services to the customers.

Bashundhara Group believes that no organization can grow without an able and dedicated
workforce behind it. It values and nurtures its officials, employees and other members of the
staff accordingly. Through various acts and measures, the group tries to create a sense of
belonging among the workforce so that they explore their full potential and give full
dedication to the organization and get evaluated accordingly.

As a business conglomerate, Bashundhara Group does not want to grow alone; it wishes to
grow together with its partners, patrons, customers, employees and other stakeholders.

The group has reached out too many poor and underprivileged people through different
philanthropic services and it wants to expand them across the country for the welfare of the

Vision

Bashundhara Group has already become one of the largest conglomerates and the leader in
many areas of business and industry in Bangladesh. It wishes to go far ahead from where it is
now. The group wants to be the largest business house of the country and the biggest
contributor, from the private sector, to the economic and social development. It also wishes to

bring more and more people under job and thus become the largest employer in the private
sector.

To accomplish the vision, the group has already ventured into many business and industrial
areas, including some as pioneer, and has plans to be engaged in many more areas. The group
has started works for going global and hopes to announce its global presence in a couple of
years.

Doing business is not an easy task anywhere, particularly in the fast- changing global
scenario, which invites many new challenges. However, Bashundhara Group is confident of
continuing its march forward even at a faster pace in any situation – favorable and
unfavorable – in the days to come and always uphold its core theme – For the People, For the

Values

Bashundhara Group has adopted patriotism, honesty, fair practice and service to the nation as
its core values, which act as the main basis in its decision-making. These values have created
a moral compass for everyone at the group from the top management to ordinary employees
and created the organizational culture accordingly. The group always tries to be driven by

Selling Products

The sales department is responsible for this. There is a sales team operating all over the
country. They deal with our vendors & the vendors are send the product to the retailer shop,
then the end user bought it from the retailer.

Collect Field Data & Information

Collecting primary & secondary data from market by using MIS team within the country, to
develop a structure of the market share and scenario.

Analysis the data

Analyzing the data and keep needed information from the field data. Develop a report of the
market share and scenario based on the information. Approve the report by HOD & submit it
to the Vice-Chairman for farther decision.

Using CRM

Customer Relationship Manager (CRM) Software, basically collect the all necessary data
about the customer and the employee who are working with us to reach out our product to the
end users. For example, Retailers, Distributors, & Sales Officers Etc.

Field Force Locator is a web panel supported by Banglalink. This panel is mainly used for
monitoring the employee. This panel is showing the location of the employee & how much
time he/she speeding at a single place.

Employee Monitoring

There is a web panel name is Field Force Location, support by Banglalink. By this panel an
authenticate employee can trace the field employs & vehicles.

Field Force Locator is a web panel supported by Banglalink. This panel is mainly used for
monitoring the employee. This panel is showing the location of the employee & how much
time he/she speeding at a single place.

Event Managing

There happen many kinds of event related with Bashundhara LP Gas Ltd & Bashundhara
Food & Beverage Ltd. For example, Distributor accession of BLPGL, Celebrating Best
Brand Ward, etc. This event is mainly managed by event management team.

Promotion / Advertisement

All the promotional activities include TV Ad, Radio Ad, News Paper Ad, Magazine Ad, Bill
Board are managed by Brand and Marketing Department.

Graphics Deign

There is a graphics designer who is responsible for design for promotional activities. For
example, Bill Board, Shop Sign, Calendar, Sticker and many other things.

Employee Hiring

Human Resource / Administration is responsible for hiring employee for the necessity of
departmental activities.

Technical Support

Computer problem solution & Installs, Internet problem solution, Telephone problem
solution & Installs and all other technical support is provided by IT department.

Bashundhara Group is one of the biggest organizations in our country. This company has
variety of products in Various Industry. There are actually major three sectors in
Bashundhara group namely, Sector- A, B & C. Each sector Has various department for an
example

Sector- A has Bashundhara Food and Beverage, Bashundhara Multi Foods, Sundarban
Industries Limited, Bashundhara Meat Processing Zone, Bashundhara LP Gas, Bashundhara
Ship Building Unit & others.

Sector- B if we talk about the product variety, sector- B is the smallest but this Sector is one
of the most profitable sectors for Bashundhara group because this Sector has Bashundhara
cement and others constructions related products. Recently one more important product will
be added in this sector which is Bashundhara Iron Mills.

Sector-C is totally different from Sector- A & B because this sector is Called Bashundhara
Papers which is well known to all.

In my internship Period I have been working for the HR department of Sector- A, now I will
be discussing about the overall industries of Sector-A

Industry Has Huge Pressure for Competitors but on the other hand this industry has
huge customers. So that, if Bashundhara group can make quality Product & can make
Customers satisfied they could make huge profit

 Bashundhara Cement: This is one of the Profitable industry for Bashundhara Group
because day by day this market is Expanding. Though it has many strong Competitors
but Bashundhara Cement cement Improving their business quite effectively.

various product to making profit and gaining customer satisfaction. Day by day the market
has expanding for huge customers are increasing. Not only the customers pressure but also

customer pressure along with huge competition the product must have been very quality full

2.1 Job Responsibilities

The overall internship experience on Bashundhara Group was so satisfying. Its my pleasure to
working on Bashundhara Group for my internship purpose. The overall work culture of this company
is so flexible. So, on my point of view this is the main success story of this renown company.
Throughout my internship I have learned a lot of things about the corporate world. Specially about the
Human resources planning. I believe what I have learned from this company, I will implement this
knowledge in my near future.

There were many job responsibilities for me in Bashundhara Group. My all responsibilities were HR
and Admin related. Some job responsibilities are given below:

 Joining the new employees.


 Making Selection approval of the selected employee.
 Negotiating the newly selected candidate for the job.
 Checking the educational paper of the new joining employee.
 Making Job description and job Interview.
 Inputting the employee’s data on HR today software.
 Checking the salary of the employee based how many leave taken.
 Calling the candidates for the interview.
 I have most of the time worked with talent acquisition team, HR operations team and learning
and development team as well.
 Making the file of new joining employees and Interview file as well.
 CV sorting from BD jobs based on experience, age, educational qualification.
 Making the profile assessment of the candidates.
 Checking the leave of the employees.
 Checking reference of the new joining employees.
 Arranging the interview and written test.
 Invigilating in the written and assessment of the candidates.

The overall recruitment and selection process
Issuing of Bashundhara
Appointment Letter group is very simple. Firstly,
we develop the organization chart that where we need more manpower and where not. After
this part we take manpower requisition from various department of Bashundhara Group.
After this we do manpower assessment and Prepare job description for the specific job. Job
description contains the overall about the job when the job description has been done, we
give job circular for getting the candidates for the job. Normally we circulate the job on
Bdjobs, newspaper and so on. After circulating the job, we normally arrange the interview or
written test after 30 days or more. In the mean time we do CV sorting by the CV sorting
Committee matching with candidate’s CV’s. After this we set interview or written test or
assessment of the employee based on the position and the job responsibilities. After this we
make the candidate profile assessment and calling them for the final interview and when all
procedure has been done about the interview, we prepare the selection approval based on the
interview marks and take approval from the management. After the selection approval we
issue offer letter to the employee. When the selected candidate comes for the offer letter, we
keep his recent certificates original copy and give him a receiving, when the selected
candidate comes for join in Bashundhara Group We Give him back his original certificate
and take back the receiving which has been given him before. When that selected candidate
completes the joining formalities from that day, he has become the employee of Bashundhara
Group. After joining the employee, we do reference checking and give him a PF (Personal
file) number. Normally after few days we arrange an orientation program and issue him the
appointment letter, which contains all the job responsibilities and his work-related things.

 Economy of Bangladesh

Background

Bangladesh is a large Muslim- majority democracy that shares borders with India and Burma.
The British partition of Indian in 1947 resulted in the creation of west Pakistan and, in the
Muslim majority areas of Bengal east of India, East Pakistan. Following a Brutal conflict for
independence from west Pakistan, East Pakistan, aided by India, declares itself the
independent states of Bangladesh in 1971 to political parties have alternated in power for
decades.

Bangladesh’s economic freedom score is 55.6, making its economy the 121 st freest in the
2019 Index. Its overall score has increased by 0.5 point, with higher scores on factors
including property rights and Govt, integrity countering declines in Investment freedom and
fiscal health. Bangladesh is ranked 27th among 43 countries in the Asia pacific region, and its
overall score is below the regional and world averages.

Robust economic growth of approximately 6% annually for two decades has been driven by a
rapid increase in private consumption and fixed investment. Nevertheless, Bangladesh still
grapples with poor infrastructure, endemic corruption, insufficient power supplies, and slow
implementation of economic reforms. The fragile rule of law continues to undermine
economic development. Corruption and weak enforcement of property rights force workers

and small businesses into the informal economy. Entrepreneurial activity is also hampered by
an uncertain regulatory environment. [ CITATION Asi191 \l 1033 ]

In the decade since 2004, Bangladesh averaged a GDP growth of 6.5%, that has been largely
driven by its exports of readymade garments, remittances and the domestic agricultural
sector. The country has pursued export-oriented industrialization, with its key export sectors
include textiles, shipbuilding, fish and seafood, jute and leather goods. It has also developed
self-sufficient industries in pharmaceuticals, steel and food processing. Bangladesh's
telecommunication industry has witnessed rapid growth over the years, receiving high
investment from foreign companies. Bangladesh also has substantial reserves of natural
gas and is Asia's seventh largest gas producer. Offshore exploration activities are increasing
in its maritime territory in the Bay of Bengal. It also has large deposits of limestone. The
government promotes the Digital Bangladesh scheme as part of its efforts to develop the
country's growing information technology sector

3.1 Literature Review

Employee Efficiency within an organization is vital to success. Especially in times of


economic uncertainty an organization needs to remain (or become) as Efficient as possible
within the limits of workload.

Knowing the score for perceived efficiency is not enough. You need to know what drives
efficiency within your organization. And what you need to improve in order to ensure a
healthy Efficiency for your organization. 

Something is only efficient when it is effective. In other words: something is efficient if it has
a useful effect. It has to be functional. Efficiency is the ability to act or produce effectively
with a minimum of waste, expenditure or unnecessary effort. The focus is on the resources
and speed with which organizational goals are achieved.

The effectiveness of your organization is determined by how successfully you assign


resources in order to achieve your (organizational) goals in the right way. In other words,
how well your organization converts input into output, such as products, programs and
services. In this way effectiveness contributes to the success of your organization.

productivity is a performance measure encompassing both efficiency and effectiveness. It is


important, therefore, to know who the productive workers are. Productivity is a performance
measure encompassing both efficiency and effectiveness. High performing, effective
organizations have a culture that encourages employee involvement. Therefore, employees
are more willing to get involved in decision-making, goal setting or problem solving
activities, which subsequently result in higher employee performance (Hellriegel, Slocum &
Woodman, 1998). Encourage a more modern style of participatory management, raise
employee productivity and satisfaction, and even lower workers‟ compensation rates.

increasing working capabilities at time of implementation. There is evidence that
participative climate has a more substantial effect on worker’s satisfaction then participation
in specific decision and it appears that

Participation has a strong effect on both job satisfaction and productivity, but its effecting
satisfaction is somewhat stronger than on productivity. Human resource policies that
encourage worker involvement aim at providing employees with opportunities to have an
input in decisions, incentives to expend discretionary effort and the means to acquire the
appropriate skills (Berg 1999). Among these policies, participation schemes directly affect
the first two aspects-opportunities and incentives –and as a result are thought to improve
incentives to acquire skills as well as work organization and information flows. These
combined effects are expected to increase X-efficiency and productivity.[ CITATION Kom07 \l

Employee efficiency Management

 Employee efficiency management Practices is the most recent employee performance


management study. It proves, successful organizations realize that employee
efficiency management is an important tool in translating strategies into result. The
CEO’s in the majority of the 88 organizations surveyed say their employee efficiency
management system drives the key factors associated with both business and cultural
strategy. Employee efficiency management is almost related with employee efficiency
management. This management system directly influences five critical organizational
outcomes namely, Financial performance, Productivity, Product and service quality,
Customers satisfaction and employee job satisfaction. When employee efficiency
management systems are flexible and linked to strategic goals, organizations are more
likely to see improvement in the five critical areas: team objectives, non-managerial
training, appraiser accountability and links to quality management are the specific
practices most strongly associated with positive outcomes.[ CITATION DDI97 \l 1033 ]

 Most public sector business organization like those Delta states of Nigeria have not
given adequate attention to employee efficiency management review as a tool for
improving performance even when recent studies suggest that employee efficiency
management review benefit organizational performance in both private and public
sectors. Performance management has been described as a systematic approach to the
management of people, using performance goal measurement, feedback and
recognition as a means of motivating them to realize their maximum potential. Public
sector business organizations that strive to deliver quality services at competitive

markets. Competitive prices are those that embrace performance review practices to

After conducting a survey to thirty-seven people I found out that the majority of the people
agreed that they have the ability to express their own thoughts and opinions as well as
feelings to others comfortably whereas none of them strongly disagreed with the question. On

the other hand, the second survey question was about the ability to go beyond the barriers and
limitations that come up in the job and just like the first survey question most of the
population was agreed and over twenty percent of the people working inside the organization
firmly agreed with this statement. The third question was about the ability to argue opinions
in the decision-making process where again the majority of the employees where agreed and
more that thirty-five percent of the people stayed neutral. Then when it came to the self
confidence in their abilities to achieve objectives nearly fifty percent of the people agreed and
twenty-seven percent of the population firmly agreed. Again, on the fifth survey question
about the ability manage their working time efficiently the majority strongly agreed and
agreed. Controlling the hasty reactions in the highly emotive situations more than sixty
percent of the people were agreed and only a few people disagreed with the question. Then
the ability to adapt behavior and the way of thinking to new situations most of the employees
answered in the affirmative. In the objectively in judgment question more than fifty percent
of people were agreed and more than thirty percent of the people remained neutral. The
majority of the people also answered in a positive manner when it was the question about the
attitude toward others. Nearly fifty percent people agreed in the question of the ability to
adapt language, physical appearance, behavior etc. to specify job situations disagreement,
conflict etc. and even number of the population remained neutral and strongly agreed. Most
of the employees were agreed when it came to ethical criteria of management and ability to
maintain and create a high level of activity but in both of these questions more than twenty
percent of the employees never expressed themselves and remained neutral. Then again more
than fifty percent of the population was agreed with their ability and flexibility of solving
problems and their enterprising spirit. The next survey question was about initiative to
implement a new plan and here the highest number of employees were strongly agreed which
was nearly thirty percent and twenty-seven percent of them remained neutral. Employees
were very much positive about the question positive vision towards things but again
ironically more than sixteen percent of the people were reluctant to express their views. In the
final three questions and perseverance, controlling their aims of achievements within time
limits and attitude to meeting targets more than fifty percent of the employees gave a positive
answer as they were agreed with it.

Based on the survey there are many areas for improvement. After surveying the thirty-seven
employees of Bashundhara Group with nineteen questionnaires related to employee
efficiency management my personal observation was most of the employees answered in
general which distinctly indicated that there are dissatisfactions in the workplace because in
many questions they were reluctant to express their authentic opinions and continued
answering in a positive manner and in some places of the job they were enervated with the
systems of their opinion giving powers and ability of maintaining high levels of activity.

 To certain extend productivity of the employee has been hampered. Because when a
new employee joins in Bashundhara group he faces some problem base on his PC,
Sim, ID card, Canteen and transport. Bashundhara group is a big organization so
allocation this thing actually quite tough. For this sort of things employee productivity
and efficiency can be hampered.
 There is some employee dissatisfaction based on their Job because most of the
employee and department heads wants 5 days’ office in a week but the top
management don’t allow 5 days’ office in a week.
 Some employee didn’t want to share their opinion about this survey. They were not
willing to participate in this survey alone with they asked some irrelevant questions
which was so frustrating.
 Some of the employees gave in general opinion. For an example I have given the
survey paper to an employee. He just randomly marking the survey questioner before
me without reading it.
 Some of the employee face difficulties when they work in a team because they can’t
communicate with others fluently. To solve this problem our HR team took some
initiative for the employee. We give leadership, team building, basic communication
training and others training which can help the employee to develop their
communication skills.
 Some of the employees participate in the survey but they didn’t submit it to me. They
were thinking this will have submitted to the higher authority. I was trying to
convince them, that this is for my internship purpose and I also said that please submit
the paper without your name. but they didn’t give the paper back to me.

3.3 Recommendation

After surveying 37 employees of Bashundhara group I have found some problem of some
employees. Most of them was based on their job and some of the employee did not want to
give their opinion based on the survey. So, on my opinion there are some are some areas of
improvement which can be

1. Provide Feedback on a Regular Basis

Providing feedback on a regular basis means you are keeping touch your employee about his
work. Giving feedback on a regular basis can improve employee’s productivity and
efficiency.

2. Employee incentives

Rewards and incentives drive employee efficiency. Multiple studies across different countries
have demonstrated that by recognizing and rewarding well-performing employee’s business
managers help them feel more appreciated.

This in turn becomes one of the key drivers of employee engagement that is closely
connected to the issue of efficiency. Giving incentives to the staff, you actually are giving
them a good reason to perform well

 Bashundhara Group should offer some additional paid leaves or extra vacation
days.
 Take the employee out to lunch or dinner – allow leaving the work earlier if
needed.
 The work Should be more flexible and there should be les higher key.
 Every department should maintain Good relationship with other department.
 Honor the employee publicly so that everybody would know about one’s
accomplishments.
 Sending a personalized thank you note from the department head.
 Upgrading the equipment is very important for the employee’s productivity and
efficiency.

3. Use Team Building Activities

We live in a world where primary attention is focused on making sure the clients are happy.
At the same time, business owners somewhat forget about their main asset – employees,
especially when we are talking about efficiency. Bashundhara Group can train their employee

more effectively if they add more team building, leadership training, advance communication
training.

4. Use Group Chats

The HR team of Bashundhara group is the most discipline and active department I have
observed. The performance of this team is very satisfying because the bonding with one
employee to other. This bonding actually happened by group chat and team work. Our HR
team has what’s app and Facebook group where everyone connected with each other. On the
other hand, every department does not follow group chat and their team building capacity is
quite low. So, improving the employee’s efficiency and productivity group chat is must.

5. Flexible work Culture

Flexible working hour can boost up the employee’s efficiency and productivity. When an
organization has flexible working hour, it can motivate the employee towards work.
Bashundhara has flexible working environment but it does not have the flexible working
hour. If I draw an example of Microsoft Japan, they have started a culture of working 4 days
in a week. They think that this will make the employee more productive. Finally, I can say
that if Bashundhara Group wants their employee more productive, they must maintain 5
working days a week.

7. Building good bonding with other departments/ Sectors

One thing most of the time I have observed that in Bashundhara group there is a silent clash
with sector- A and Sector- C. Both sectors have HR department but both HR does not work
with each other freely. This silent clash can hamper the employee’s productivity when both
sectors will work together. So, it’s my recommendation that as soon as possible they should
solve their internal problem so that the company can run more smoothly.

8. Problem with file tracking

This is the major problem I have faced while working on Bashundhara group. This is a big
company so every day lots of file has been made and handed over one employee to another.
It’s like a chain process. But when one employee does not keep the file where it supposes to
be, on that time it makes problem. File tracking is an important part of an office. This
decrease an employee’s productivity and efficiency. If Bashundhara group wants to make
there employee more efficient and effective the must look up on file tracking.

4.1 Conclusion and Implication

All in all, I can conclude by saying that in this internship report and the Bashundhara Group
we can find out various things about the employee efficiency management. Firstly, as one of
the biggest groups of Bangladesh which gave employment to more than thirty thousand
people of the country this company has a large portfolio of business and operates various
places of the country. Being a large company and a mechanistic organization, the company is
very rigid with their process of operations. Employee efficiency can be developed via various
process like job sharing, job security, train and develop employees, communicate properly,
matching task to skills and many other ways. It’s difficult to find out a company with
hundred percent job satisfaction and efficient employees and it is harder for a company like
Bashundhara Group. If the top management arranges more facilities and training and
development as well as giving their employees more scope and freedom to express their
thoughts and opinions in the workplace, they will become more optimistic and confident to

accomplish bigger tasks and work according to their full effort.
