I have had an amazing internal discussion today and am putting it here so you can make use of it in the week to follow. As a corporate trainer, deep work has evolved into my seasoned ally, a silent force shaping impact and deep learning in my workshops. As a corporate trainer and L&D practitioner, I often find myself navigating the intricate balance of delivering workshops that not only educate but inspire lasting transformation. Today, I invite you behind the scenes to witness how the principles of Deep Work by Cal Newport have become key for my workshop design. 1. Distraction-Free Learning Zones: Creating an environment conducive to deep work is paramount. Before each workshop, I meticulously set the stage—a distraction-free zone where minds can immerse deeply in the learning experience. From silent zones to minimizing digital interruptions, every detail is curated for optimum focus. 2. Time Blocking for Engaged Learning: Time blocks as a balance for flow are a key element of my workshop agenda. Each segment is a deliberately carved block, dedicated to a specific skill or concept. This ensures not only an engaged audience but also a collective deep dive into the subject matter. 3. Prioritizing High-Impact Content: The essence of deep work lies in prioritizing high-impact tasks. When designing workshops, Newport's perspective guides the selection of content—ensuring that every concept explored is not just informative but has a profound, enduring impact on the participants' professional journey. 4. Engaging Deep Work Exercises: Workshops aren't about imparting information; they're about creating experiences for learning and deep thinking on the subject. Participants engage in exercises, creating an immersive space where they can apply newly acquired skills, fostering a deeper understanding that transcends theoretical knowledge. A challenge that I am taking and extending to you too- This week, experience a focused, distraction-free learning environment where every moment is crafted for maximum impact. The United States Air Force's is trialling Initial and Undergraduate Pilot Training (IPT / UPT) models aiming to generate 'winged' pilots in just under 11 months, and ~220 flying + sim hours. This shortens the training scheme from 14 months, and utilises FAA Part 141 civil flight training academies for the IPT component, freeing up valuable training capacity on the advanced component (UPT). In seeking to produce 1,500 pilots a year, this IPT>UPT model pushes basic airmanship, instruments, and multi-engine flying competencies to the left, with the more advanced military competencies developed during UPT. The model allows for future capacity within the pipeline as Part 141 academies can be brought into the program, while the UPT-component isn't running at maximum capacity. Ever felt that post-workshop high? But you wonder if it translates to lasting change? Here's a 5 step process for real impact We've been there. You finish a workshop. Everyone leaves buzzing. Your feedback scores are through the roof. But was it... A "sugar rush" or "nutrient rich" experience? In the 21 years of running sessions in different contexts, I've realised there is a way to deliver energising workshops AND provide lasting value. → 𝗦𝘂𝗴𝗮𝗿 𝗥𝘂𝘀𝗵 𝗪𝗼𝗿𝗸𝘀𝗵𝗼𝗽𝘀 Participants leave excited. High feedback scores. Temporary motivation. No real change in behaviour. → 𝗡𝘂𝘁𝗿𝗶𝗲𝗻𝘁 𝗥𝗶𝗰𝗵 𝗖𝗼𝗻𝘀𝘂𝗹𝘁𝗮𝗻𝗰𝗶𝗲𝘀 Participants leave with a plan. Lower immediate excitement (perhaps). Content is processed. Lasting behaviour change. We want to the latter. And here's how: 1️⃣ SET THE CONTEXT ↳ Uncover challenges and hopes ahead of time. Meet people where they're at to unfold what happens next. 2️⃣ ENGAGE DEEPLY ↳ Ensure participants are not just passive listeners. Design for interactivity and cater of different styles 3️⃣ PLAN FOR ACTION ↳ Help them develop a concrete plan to implement what they've learned. Conduct debriefs. Give an action plan. 4️⃣ FOLLOW UP ↳ Provide post-workshop support and resources. Pre-design with the sponsor even if you're not involved in the implementation. 5️⃣ MEASURE IMPACT ↳ Go beyond feedback forms. Capture a baseline, collect evidence in sessions & track outcomes over time. Remember, the true measure of success is not how high your feedback scores are. It's the lasting impact you have on your participants. 𝐓𝐡𝐞 𝐒𝐞𝐜𝐫𝐞𝐭 𝐭𝐨 𝐓𝐫𝐚𝐢𝐧𝐢𝐧𝐠 𝐓𝐡𝐚𝐭 𝐀𝐜𝐭𝐮𝐚𝐥𝐥𝐲 𝐖𝐨𝐫𝐤𝐬? 𝐒𝐭𝐚𝐫𝐭 𝐚𝐭 𝐭𝐡𝐞 𝐄𝐧𝐝. 🏁 I used to think my job as an L&D professional started with a syllabus. I was wrong. Recently, I was tasked with building a learning solution for our Talent Acquisition (TA) team. The goal wasn’t just to "train recruiters"—it was to solve a business problem. Instead of looking at what they needed to know (Level 2), I started with what the business needed to achieve (Kirkpatrick Level 4). The "Reverse" Approach I didn’t start with slides. I started by analyzing Voice of the Customer (VOC) survey results, focusing on various metrics from both Hiring Managers and Candidates. Working Backwards: ✅ Level 4 (Results): I defined the business KPI. ✅ Level 3 (Behavior): Based on the VOC metrics, I identified the specific actions recruiters needed to change—specifically around "Precision Intake" and "Candidate Experience Management." ✅ Level 2 & 1 (Learning & Reaction): Only then did I design the actual training content that addressed those specific behavior gaps. The Result? The training didn't feel like a chore; it felt like a solution. Because I built it based on the actual metrics revealed in the VOC surveys, the TA team saw immediate value, and the business saw a measurable shift in hiring efficiency. The Lesson: If you want your learning solutions to be more than just "check-the-box" exercises, stop asking "What should we teach?" and start asking "What does the data say I need to solve?" Why do some training programs create real transformation, while others fade before the next team meeting? I recently joined Bill Banham on The Voices of the Learning Network Podcast to unpack this question and preview my keynote at this year’s Connect Conference. The answer lies in neuroscience: the brain’s architecture defines how we learn, remember, and apply. When organisations ignore that, even the best-designed programs fail to leave a trace. Our brains don’t thrive under marathon sessions or dense slide decks. They need rhythm, variety, and rest. The science is clear: • Shorter, spaced sessions improve consolidation and memory. • Multimodal design (visuals, discussion, application) keeps engagement high. • Deliberate downtime activates the brain’s default mode network — where meaning forms. It’s not about more information. It’s about designing conditions for real change. Behaviour Change, Not Just Courses Too often, the answer to every performance problem is “build another course.” But knowledge alone doesn’t drive change, behaviour does. Effective learning experiences include: • Experience-based triggers that prompt action. • Social reinforcement to sustain new habits. • Retrieval practice to strengthen recall and confidence. When you shift from course completion to behaviour activation, learning stops being an event; it becomes a habit. Navigating AI and Automation AI brings both opportunity and risk. If we outsource too much thinking, we weaken the neural pathways that make us adaptable and creative. Some guiding principles I shared on the show: • Use AI to augment critical thinking, not replace it. • Design friction points that encourage reflection. • Give early-career learners space to build expertise before automation takes over. AI can enhance learning, but only when we keep the human brain at the center. Whole-Brain Design in Action At Synaptic Potential, we’ve seen organisations transform by embedding neuroscience into learning strategy. One global firm reshaped C-suite culture by introducing neuroscience-based reflection tools that transformed how leaders approached feedback. Another redesigned performance reviews to make them more constructive and less stressful, boosting engagement and trust. These results didn’t come from adding more content, but from aligning with how people actually learn. A Field Guide for Learning That Lasts If you’re in L&D or leadership, your challenge isn’t just to deliver information, it’s to create change that endures. That starts with respecting how the brain learns, consolidates, and grows. Because when we design with the brain in mind, learning doesn’t just stick, it scales.

A lot of time and money goes into corporate training—but not nearly enough comes out of it. In fact, companies spent $130 billion on training last year, yet only 25% of programs measurably improved business performance. Having run countless training workshops, I’ve seen firsthand what makes the difference. Some teams walk away energized and equipped. Others… not so much. If you’re involved in organizing training—whether for a small team or a large department—here’s how to make sure it actually works: ✅ Do your research. Talk to your team. What skills would genuinely help them day-to-day? A few interviews or a quick survey can reveal exactly where to focus. ✅ Start with a solid brief. Give your trainer as much context as possible: goals, audience, skill levels, examples of past work, what’s worked—and what hasn’t. ✅ Don’t shortchange the time. A 90-minute session might inspire, but it won’t transform. For deeper learning and hands-on practice, give it time—ideally 2+ hours or spaced chunks over a few days. ✅ Share real examples. Generic content doesn’t stick. When the trainer sees your actual slides, templates, and challenges, they can tailor the session to hit home. ✅ Choose the right group size. Smaller groups mean better interaction and more personalized support. If you want engagement, resist the temptation to pack the (virtual) room. ✅ Make it matter. Set expectations. Send reminders. And if it’s virtual, cameras on goes a long way toward focus and connection. ✅ Schedule follow-up support. Reinforcement matters. Book a post-session Q&A, office hours, or refresher so people actually use what they’ve learned. ✅ Follow up. Send a quick survey afterward to measure impact and shape the next session. One-off training rarely moves the needle—but a well-planned series can. Helping teams level up their presentation skills is what I do—structure, storytelling, design, and beyond. From chatbots that personalize microlearning to systems that predict who’s likely to disengage, artificial intelligence (AI) is changing how we train and learn. AI opens new opportunities to improve on some of the challenges with traditional training models such as scalability, personalization and real-time feedback. Core AI applications in the L&D space can be broken down into four categories: Artificial Intelligence (AI) Platforms: These tools tailor difficulty, pacing and topics in real time. An AI-enhanced platform can tailor the content to the learner based on their performance trends. Natural Language Tools: These are used to summarize content, create quizzes and provide conversational coaching. These applications can reduce time spent on administrative tasks and increase the focus on building relationships and delivering value. Predictive Analytics: This category of tools help learning leaders identify skills gaps and forecast learner success. Virtual Coaches and Chatbots: These tools reinforce knowledge through spaced repetition and feedback loops. AI-Powered Learning: A Case Study Streamline Services is a fifth-generation plumbing, electrical and HVAC company that handles up to 200 calls a day and serves thousands of customers each month. The company is using AI to not only coach employees but also identify areas where the team needs skills development or training. Streamline adopted an AI-powered virtual ride along platform to help transform everyday customer interactions — both in the field and in the call center — into powerful, data-driven learning opportunities. Traditionally, managers and trainers could only coach based on a handful of ride alongs or recorded calls each month. With AI, every service visit and customer conversation has become searchable, analyzable and coachable. AI highlights key themes including customer concerns, missed opportunities and tone shifts, allowing trainers to see real patterns instead of isolated incidents. The training team and managers use this knowledge to design training and structure coaching for individual needs. Because AI is deepening Streamline’s understanding of customer needs, the L&D team can develop targeted training that improves customer service and empathy across the company. Streamline’s experience illustrates how AI is fundamentally changing the learning process — from reactive coaching based on limited observation to proactive, personalized development powered by real data. This case study showcases how technology can elevate human performance rather than replace it. AI offers the ability to provide more learning opportunities and personalized learning across roles and industries. L&D professionals need to embrace this change and evolve alongside the technology. Built around the player, the tactical demands of the team, and the competition schedule. No generic protocols.
