“If I show how much more efficient AI makes us this year, they will cut my budget next year.” That was a client's concern. He was not being cynical. He was simply reading his own incentive system correctly. Resistance to AI often gets discussed as if it were a mindset problem. Sometimes it is. But often the people slowing things down are behaving exactly as the organization has taught them to. 👉 Deliver savings, lose resources. 👉 Free up capacity, get asked why you needed it in the first place. 👉 Automate a process, watch your own role become a target. And then we are surprised the pilot stalls at 80 percent. This kind of thinking cannot be resolved with a training session or a communication plan. It changes only when the organization rewards changes. The simplest rule for that: whoever frees up capacity should get to keep part of it. As budget, as time, as room for the next thing. That way the last step funds the next one, and progress gets rewarded instead of punished. So before asking why your people are not moving faster on AI, take a look at what happens to the ones who do.

If water was pouring through your ceiling, your first thought wouldn’t be: “What tools do I have?” It would be: “Where's the leak coming from?” The right tools are important. But only after you've found the leak. AI should be no different. But I see leaders make this same mistake all the time. They buy Copilot licenses or book AI training because they think that's where AI adoption starts. But many don't yet know where AI can provide the most value in their business. So before investing in another AI tool, pause and ask a different question: Where is value leaking in your business right now? AI has a place in professional work. It can help with admin, drafting, systems, structure, and efficiency. Used properly, it gives professionals more time to focus on the part that actually matters. The human part. Connection. Judgement. Context. Coaching. Trust. The problem starts when a professional replaces their thinking with AI and sends out generic answers with no real input, no review, and no depth. There is a big difference between using AI to support your work and using AI to avoid doing the work. The future does not have to be all human or all AI. There is a balanced version. Using AI without creating chaos.... AI won’t fix a broken organisation. But it can absolutely help a well‑designed one work better. The pattern I’m seeing: 🔹 Tools are bought fast. 🔹 Guardrails and use‑cases are defined slowly. 🔹 Frontline teams get asked to “experiment” without clear guidance on what good looks like. The result is noise, inconsistency and – sometimes – real risk. When I work with clients on AI integration in OD and L&D, we start with three questions: What decision or workflow are we trying to improve? How will this tool change the experience of leaders and frontline staff? What principles will keep us responsible and human‑centred? From there, we co‑design small, practical AI use‑cases in areas like: ✍ Drafting learning content and communications 🧭 Simplifying policy and process navigation 👩💼 Helping managers prepare for coaching and performance conversations 📈 Turning operational data into useful, human‑readable insights AI is powerful. But it’s even more powerful inside an organisation that knows what it’s trying to be. I’ll share more on how to approach AI in a way that supports – rather than undermines – your people and culture over the coming weeks.

Everyone is asking how AI can make us work faster. I think we're asking a much bigger question. For years, we've responded to business challenges by adding something. Another process. Another system. Another training programme. Sometimes that's exactly what's needed. Sometimes it isn't. AI has given us a rare opportunity to step back and ask, if we were building this business today, would we build it this way? That's where I believe L&D has an incredible role to play. We are not learning and development for learning and development. We are learning and development for the business and the people. Our job isn't to protect the way work has always been done. Our job is to help the business build the capability it needs for what's next. While everyone is zigging towards AI, I'm still zagging towards people. Because AI will keep changing. Human capability is what will determine whether the business succeeds.
