Over the past years, and especially during covid-19, it has been proven that workers don’t have to work full-time in an office to be productive and trustworthy. Companies and workers around the world have seized new business opportunities and taken the leap into the world of remote, hybrid and flexible work.

However, there are still many challenges that women in particular face along the way, such as career advancement and pay disparity. But what happens when women are able to unleash their knowledge and skills and are given the tools to drive change? In 2022, we partnered with a major IT and telecommunications company to launch our unique and end-to-end flexible workforce process – a program designed to give everyone the chance to be innovative, more productive, happier and healthier; including every motivated employee.

With the help of the Sharing Tribe experts, a major IT company is applying part-time work and job-sharing practices to increase the number of women in its workforce.

Learn about the flexible workforce – a way for companies to tap into the talent pools of skilled, diverse and motivated junior and senior talent in a society where burn-on and burn-out have become major challenges.

After considering the key needs and challenges of executives, middle managers, employees and human resources business partners, we applied a customized process to address and solve them. The three main pillars: Education, a community-driven matching platform, and group coaching and onboarding helped employees leverage the strengths of their part-time and job-sharing partnerships and become better together. It also helped their line managers save more time in people management and coordination, as employees were empowered and enabled to take and share more responsibility.

Our program has helped these diverse employees by providing them with an opportunity to develop and conceptualize how they work together. Martina (*), an expert in supply chain processes, now has a portfolio career within the same company, which means that she continues to work in her main role while spending one working day in a second team and SAP project to learn new skills, but also to push the mutual and necessary knowledge transfer and synergies between both teams. In the new SAP team, she is closely supported and trained by two experienced colleagues. The aim is for Martina to gradually increase her working days in the new team. Martin, a backend engineer, has shown the motivation to continue his education in data warehousing and data science and has now begun training his new teammate and sharing his work 50/50 to free up more time for his upskilling in the long run. Of course, all of these teams are supported by their direct supervisors.

Along the way, the main process has been standardized for general use. The Sharing Tribe team is now working on further developing a platform for other customers and prospects. The platform is intended to be an information and education hub, as well as a contact point to support employees and their teams as they navigate different phases and circumstances in their flexible working lives, and create a true connection between colleagues. It also highlights each company’s role as an employee-friendly employer and Sharing Tribe hopes that this will set an example for other companies to follow.

Get started today

Sharing Tribe helps businesses build an image of a valuable workplace.
On November 25th, 2022, we held our onsite event in a joint collaboration with WeCoCo community and their founder Patrycja Pielaszek.

Our topic was how to empower a flexible and productive workforce, focusing on job sharing as the key to achieving this goal.

1. Job Sharing enables companies to become more productive, flexible, diverse and innovative

It is proven that sharing knowledge, tasks, and responsibilities broadens the range of activities and lead to new ideas. Diversity drives innovation as Harvard Business Review wrote already in 2013.

Job sharing also brings numerous other benefits, such as up-skilling and re-skilling, as it provides built-in knowledge and skills sharing and coaching. Because the partners in a job share partnership hold each other accountable for performance through regular communication and handovers, there is also a much higher quality of deliverables and outcomes.

2. Employees need to be proactive.

It has to start with you! You need to proactively ask for more flexibility, and come up with real arguments in convincing your boss, your team and your stakeholders. We are happy to provide coaching and support to help you achieve this quickly.

3. Be the innovator and ignite the spark.

Start with mobilising people who want to support your cause and get involved. These people are engaged, they have a growth mindset and can volunteer as part of their work time. With them as allies, you can do some test projects on the side. Hence, you don’t have to have a real “assigned” project right away and pitch it to your boss or stakeholders “too soon.” It’s usually easier to start it in the background and get stakeholder approval after the initial results and successful use cases have been presented.

Don’t expect big milestones right at the beginning. When negotiating, start with the small things, be creative and innovative, and do things differently. Also, keep in mind the basic principles of change management, which are that no one wants to be changed quickly or completely. Therefore, have a vision, but don’t worry about the big milestones.

4. It’s not only about HR (Human Resources), and even the C-level executives.

Middle management and leadership needs to be educated and convinced as well. They need to regularly live the feedback culture and listen to their employees.

When talking about innovation, we all need to be open and have the growth mindset.

It was a wonderful event that we plan to repeat very soon. Until then, get ready for the Future of Work with us and follow us on LinkedIn and Instagram.

Do you need support with designing and implementing your Flexible Work strategy? We at Sharing Tribe are happy to help.

Book a 30-minute consultation with the Sharing Tribe team and write to us at contact@sharingtribe.tech

Who are you and where are you from?

Maja: I was born and grew up in Serbia, where I also completed my studies in information systems and technologies at the University of Belgrade. Since my early years I was interested in computers and programming and to this day the interest and passion have not waned, on the contrary.

I have been living and working in Switzerland for almost 20 years and I can now call myself a 99% Swiss.

Professionally, I worked for Swisscom as an agile tester and testing lead before I decided to go my own way and start my own business.

In my private life I am the mother of 2 wonderful girls and I am very committed to all women and especially women in IT.

Quite the journey! What valuable advice did you get from your parents?

Maja: Determination (GRIT in EN), courage, and integrity.

Valuable advice indeed. How and when did you get interested in Innovation and Tech? What fascinates you about it?

Maja: The Commodore 64 was the biggest for me as a child. From an early age, I was interested in computers and to this day the interest and passion have not waned, on the contrary. While my brother and friends mostly played computer games, I was more interested in programming and media in general.

I’ve always been interested in technology. Later I wanted to study something with a future and decided on information systems and technology. In my home country Serbia it is quite normal for women to choose technical professions. When I came to Switzerland after completing my studies, I quickly realized that it wasn’t the case here. It bothered me a lot.

That was also my motivation to initiate a Swisscom internal community – Women in Tech & Lead. We are around 100 women in technical professions, network, exchange ideas and increase our visibility at Swisscom. I looked after the community in my spare time for 3.5 years. People are very important to me.

Congratulations on how well you handled that fact. And to have built a community with a 100 tech-women is amazing. What would you say drives you at work?

Maja: For me, solving the right problems for our customers is the most important thing to me.

Of course, following lean and agile principles is also very close to me and if you can quickly see and check the early and first results, my motivation is even greater.

What aspects of your life are you most proud of?

Maja: I am particularly proud of the fact that I came to Switzerland myself after I found a job in a start-up in Lausanne in 2000 (!) And also managed to stay in Switzerland and find the next job, despite the strict rules and quotas for third countries.

Definitely something to be proud of. And what would you say was or is your biggest challenge at work?

Maja: I, unfortunately, have to repeat what so many other women have said already: The biggest challenge so far was actually a few clichéd moments in which I had to assert myself as a woman and as a mother in the technical world until I stopped doing it and learned to profit out of the situation. By the way: I will speak about these learnings and experiences at the Digitaltag in November.

Oh yes, we will talk about that. Can you give a sneak peak: What advice would you give young women in tech and innovation?

Maja: To always stay committed. Get yourself a mentor and a coach and join different networks to keep in touch with others.

At work, always show your results and be brave and persistent.

Thank you very much Maja. Let’s hope young women out there follow your advice. We think it is a very good advice.

Now for the next part, we would like to know, what first comes to mind with the following terms.

Diversity

Maja: Multi-Cultural

Future

Maja: Young generation

Women in Tech

Maja: YES

Algorithms

Maja: YES

Internet of Things

Maja: Cool

Job-Sharing

Maja: My Business. Sharing Tribe.

Health Roboters

Maja: Looking forward to them

Nice.

Job sharing is a future way of working. That means, two people form a well-established team with each other, share the knowledge, success and responsibility and complete the tasks together. Even more, the outcome that two people achieve together is more than their cumulative individual outcomes when they work separately.

From many hours spent interviewing customers, conducting surveys and desk research, we know that finding a job share partner and getting the supervisor and the entire organization on board is most straightforward when done within the company. We applied this approach to one of our B2B customers, a leading global telecommunications company.

What does the B2B2C process look like?

Depending on the company’s needs, we start with “Identify & Plan” or “Inform & Educate” workshops. The first one will enable HR and Business managers to evaluate the most urgent needs and identify the best solutions to implement. In addition, it will speed up the transformation of the organization to support a better and more diversity-friendly model of work.

The next one, “Inform & Educate” is a one to two hours long virtual event, to enable companies to raise awareness and positive contribution of part-time and Diversity & Inclusion topics in their working environment.

“Train & Equip” workshops are for HR and DEI managers to learn how to best implement a part-time recruiting strategy. They will enable them to raise the success of their hiring strategy and develop a culture of diversity and inclusion in the organization.

Based on our previous community-building experiences and expertise, we have developed a global community to promote well-being at work and balance with private life. We introduce the community in the client’s organization and connect and match their talents.

After a successful match, talents are onboarded, mentored, and trained by the Sharing Tribe team, and we will make sure that all their concerns and questions are addressed and answered.

Also, talents we coach become members of our community and are welcome to become coaches for the next tandems as well.

So now, get started!

It’s a shame there aren’t more opportunities to help people balance the responsibilities of home and work.

I’m working on a contract role now.

That sounds inspiring, but it also leaves room for more opportunities. What do you think are the main advantages of job sharing besides achieving a work-life balance?

I believe complementing each other’s hard and soft skills and working closely together as a job-sharing couple together with the rest of the team (in this case: myself) is the way to reach mutual goals and learn and challenge each other. Our working relationship was built on confidence, trust and mutual understanding. Also, our working styles were quite similar and that helped us be very productive which meant there was a seamless approach.

What was your working approach?

Laura and Melissa have created and maintained a transition file with the most recent information on the status of various projects. I have also been involved in its updates. The main goal of this was to help one person pick up where the other left off and it proved to be a very helpful tool for keeping us coordinated and organized.

Our Director had great respect and confidence in the team. The company, therefore, invests in their further training and upskilling.

Statistics also show that employees who work part-time or share a job have fewer absences, better holiday and illness coverage, which in the end results in more productivity and better value delivered to the overall team’s results.

What would you advise other employees that are interested in the job-sharing model?

Create a job-sharing position from a role with your current employer and definitely arrange before going into a maternity or paternity leave.

Hear the perspective and learn from someone who is working with the job-sharing couple.

And what would you advise line managers that are interested to learn more and implement the job-sharing model?

They should get training and coaching on how to recognize the good job-sharing match between two employees. Often we can be biased and favor people we know and have worked with, but usually, it helps when we are open to employing people from other departments and diverse sets of skills and backgrounds since they bring another fresh point of view. The personality and working style of the job-sharing couple also needs to be matched to the rest of the team.

Furthermore, making sure of who is taking care of the continuity of the job-sharing relationship is as important. Handling the workload and team management should be line managers’ responsibility as well, but it can also be delegated to HR or the job-sharing team itself.

Your last piece of advice, Laura?

I am now working as a part-time marketing consultant. However, I still support the job-share concept and would seriously consider that as an option. I enjoy working with others and I think it would add more support, consistency and professional interaction and comradery.

If you are unsure about how to approach a company yourself, join a community that is experienced in this working model, for instance, the Sharing Tribe’s community.
Recently I was fortunate to be introduced to Laura Miller, who had worked 5 years as a Product Manager at Gillette / Procter & Gamble in the United States. This was a job sharing position and we are extremely grateful that Laura was willing to share her job sharing experience and insights with Sharing Tribe and our community.

How were you introduced to the job-sharing model?

After taking maternity leave with my first baby, I wanted to go back to work in a position that matched my experience and skills, but also gave me enough flexibility and time for my family obligations. I needed a job that would be as fulfilling and challenging as the one I was used to.

I knew my working colleague from before and we already had a very successful working relationship and understood each other perfectly. As we were both in a similar situation, we decided to propose to our line managers a job-sharing opportunity where we would both share one full-time position. We mapped out the advantages of that approach and luckily, they were very open and had full confidence in us. Ultimately, we were a case-study for job sharing in our company! 🙂

That sounds like a great start. What were the main advantages of your job sharing partnership?

In addition to our shared product, marketing and business skills, we complemented each other’s soft skills and we found that working together on the same role meant we not only achieved but we actually collectively surpassed our goals. Our working relationship was built on confidence, trust and mutual understanding. Also, our working styles were quite similar and that helped us be very productive which meant there was a seamless approach.

What was your working approach?

We both worked three days a week. I was available between Monday and Wednesday and she was available between Wednesday and Friday. Therefore, Wednesday was our common working day where we would work together and share all the necessary information to ensure continuity.

By using a common email address, we were able to organize and secure our correspondence. Even if we occasionally received emails at our personal addresses, we would immediately forward them to our common address so that no information would be overlooked.

We also created a transition file with the most recent information on the status of various projects. The main goal of this was to help one person pick up where the other left off and it proved to be a very helpful tool for keeping us coordinated and organized.

What are your main lessons learned?

Identify a working partner with whom you can build confidence in that both you will invest the same commitment and energy, in other words both feel and take accountability.

Listen, communicate and rationalize decisions with data. If any difficulties do occur, or you find yourselves unable to jointly make a decision as you would in any work situation seek input from other team members or your supervisor for their opinion. Last but not least embrace it with a positive mindset and enjoy it.

Personally I had great fun and really enjoyed working together with my job-sharing partner and I can totally recommend it to everyone aiming for a sustainable career and work-life balance.

How would you pitch a job-sharing model to an employer?

For a 100% position, a company receives 120% of the resources which is considerably more than if one person does the role. This is because employees who work part-time in the job-sharing working model are generally a lot more productive, they schedule their holidays to ensure continuity, any private appointments are outside of work schedule which in real terms means less absentee, better holiday and illness coverage, which in the end results in more productivity and better value delivered to the overall team’s results.

What would you advise other employees that are interested in the job-sharing model?

Find an employer and line managers who know about job-sharing or are willing to listen to the advantages and/or willing to pilot it.

However if you are unsure about how to approach a company yourself join a community who is experienced in this working model for instance the Sharing Tribe’s community. Visit their online educational and networking events and mingle with like-minded people. The chances of getting to know your future job-sharing partner are great. You can also invite your friends and colleagues to join you. Their network is well connected to employers as well!

Thank you Laura for sharing your insights and experience. We wish you all the best in your private and professional endeavors.

We have seen that Laura’s Job Sharing story was a great triumph, not only for Laura and her work partner but also her team and employer. Their commitment to social justice is anchored in their work to creating an inclusive IT, Data and AI workforce today.

Caroline was talking on the topic “Data scientist is not just a role per se, it is a set of skills”

“While I was at Microsoft Netherlands, I started and taught the first Azure Academy for Women. After all of our participants completed the program, I was hooked on expanding the idea and started my company in July 2018 to ensure that these kinds of programs didn’t disappear. Two years later and the fourth cohort of the SkillsUP Lab has begun.”, Caroline says.

The fact is that in their program, they don’t produce data scientists, rather they teach people practical data science skills, that they can apply to any role. And the program is open to everyone.

“Job experience is critical to a successful transition. At the end of their four-month (initial) training period, our Data Professionals start their paid traineeships with companies as their next career step towards permanent employment. The inclusive data community that we are building is multigenerational, multicultural and multidisciplinary.”, Caroline adds.

Indeed, talking about data and how it can change lives is Caroline’s favorite topic. She has already run 5 cohorts in which she and her team are teaching people practical data science and analytics and getting them into the job market to make the world of data and IT far more inclusive than it is.

“If we want to have a more inclusive IT world, then it begins with the people we have around us today. Women and people from underrepresented communities are often left out so it is our purpose to break the walls.”, says Caroline.

She is a self-taught techie. After 3 years in IT as a data scientist, she had enough of what was around her and pretty much like all women around her, she felt ‘done’! Needed to refill batteries with inspirational work.

The fact is that the percentage of women in the tech footprint is not expanding. And this is because 51% of women leave tech after 10 years and don’t return!

So Caroline went on asking herself key questions: Which skills are the most transferable? Which are bringing the most opportunities?

And these are actually the data skills.

As Caroline points out, “If you learn a programming language, you are somehow trapped in software development and this is a limited funnel. So if you want more inclusion, you need to be able to fill in all the way across teams, not in a limited function or capacity. Then data science was the obvious choice and is in scarcity anyway.”

In Caroline’s SkillsUp Lab, people are not called data scientists. They are Data Professionals because while everyone learns analytics, cleaning, visualization, building models and programming, they might have their preferences.

And a good healthy data culture has people who specialize in all those different areas. Some love nothing better than making data usable and able to visualize them. They need to know how models work, cleaning and so on, even that might not be their affinity.

You can silo everyone because you believe this is driving efficiency, it is easy to track but you are missing out on the ‘mess’ where innovation happens and problems are solved. So if you do pairing and remove the perception that everybody wants to work 40 hours or more per week, then you gain the most because people working in your organization are bringing their full self and they love what they do and they feel that what they are doing is contributing.

“If you want a more inclusive IT, then you need to look at people differently and bring those skills together. No one is a unicorn.“, she adds. “If people are not stimulated, they will leave their roles. So open up those spaces, look at job sharing to have people synergize.”

Caroline’s cohort goes into traineeship after acquiring the Data Professionals certification and she makes sure they go to places where they can thrive.

The 16 weeks program to graduation includes job coaching followed by a 6 months Traineeship.

Caroline added that “the power skills make the difference in the training. It is not just technical skills. And the graduates can be themselves and thrive in any company. They are role models, holding the door open for somebody behind them. It is up to the trainees to walk thru the door and put the effort into it. You commit to it and take control. Your resilience has to be strong if you work in IT.”

Don’t be afraid to know and put a value on the skills that you have. If your knowledge is in scarcity and the knowledge that you bring also is, make sure to know where your power lies.

My guests have been from very different positions who all have either the title data scientist or similar. Inspired by everything I’ve heard from my guests on the podcasts, I prepared a list of possible positions you can consider when planning your future.

It’s important to know which one you want to work at, in order to get the most satisfaction out of your job. I understand this is not very easy to do when you have little to no experience in a field. In data science, you can end up in many different types of positions. They all have varying responsibilities, different careers and busyness. But if you are not in the type of position you enjoy, you might end up unhappy.

I didn’t think about this much when I first started. For me, it was a trial and error approach. I have started in a big company as a consultant, only to realise that wasn’t for me. In time I realised an in-house position would suit me better. That’s why I went for a change and I will be starting in my new position next week. I’m happy and excited to experience how being an in-house data scientist will fit me.

If you don’t want to spend a couple of years of your life trying and erring as I did, here is a list of common types of positions for data scientists. You can find the link to the episode where I interview the guest with that position below the titles.

Talking about data science in consulting with Madli Kivisik‍

Typical responsibilities: Being a consultant means that you will be working with clients of your employer. Your assignments are projects on client companies. You will be doing data science either in a team or alone in a different location/team than yours.

There are typical responsibilities of a consultant other than the technical data science tasks. These are mostly, helping with coming up with a business scope for the project, communicating with the client about what you’re doing and why it’s important, talking to business-people periodically to update them. It is a very “soft-skills” heavy position.

Projects: Projects are begun by salespeople of the consulting company going around pitching clients. You can get any sorts of projects. By this I mean, they can be in any industry. Think of the energy industry, hospitality, banking, finance, travel. Of course, the industry will depend on which companies your main employer is serving. It sounds interesting to have all the options but it is also likely that for every project you enjoy working on you might get assigned to a couple of projects that you won’t.

The projects might also be at any level. Even if you want to work on NLP, you might be stuck working on making dashboards months at a time. So make sure you understand what type of projects are done in a company before you start working there if you don’t want to be disappointed.
Career advancement: A consultant has both business and technical skills. So you have the option to grow into a managerial role or a more technical role.

Working hours and stress: Working hours can get challenging in consulting. You are not working directly for your employer but a client and consulting companies want to look good to their clients. This means that you might get extra pressure from your employer when it comes to deadlines.

What might have been a soft deadline in an in-house position, might become a hard deadline in a consulting environment just because your company promised the client to deliver at a certain time. This might cause a high-stress environment. But still, some companies do a good job managing this stress. Though I get the impression that working long hours and being fine with stress is “expected” of consultants.

Pros – projects in a variety of industries, mostly good pay, you get to learn the business side of things, actively using your soft-skills

Cons – you might get stuck with the type of projects you don’t like, working hours might be longer than average, the stress of working with a client

You will likely be in a team of data scientists and machine learning engineers. The projects will come to you from other teams inside the company. You likely will be in the same office (if that ever happens again that we return to the office) and that will be your main working spot. Apart from working on new projects, you are responsible for maintaining the projects you’ve delivered.

Projects: Projects are started by other teams in the company coming to your team with a request, your team coming up with an idea for a new feature or the need for an update to the currently-in-use systems.

Working hours and stress: Depends on the company. It’s likely that if the company is in a high-pace, high-pressure industry like finance/investment banking, you might work long hours and will be under stress. Though many companies are paying extra attention to not stressing their people out unnecessarily. Make sure you know what you’re signing up for before you start somewhere.

Career advancement: An obvious career path for an in-house data scientist is to become a team leader, manager or even CTO in the given company. The career path lies mostly on the technical side.

Pros – working in the same team, many opportunities to improve yourself especially if your colleagues are experienced

Cons – all your projects will be in the same industry (this might be a pro if you like working in that industry), apart from developing new projects you need to dedicate part of your time to maintaining old projects which might get tedious

You can choose to work for projects in the industries and the levels that you want. Mainly you would be developing projects with your clients, doing the technical work, presenting the results. Depending on what you agree on with your client, you might do less or more.

‍Projects: Projects happen by you finding clients and offering your services. You can find clients online, reaching out to your network or follow up on people/companies you know can use some data science support. It is likely that a seasoned freelance data scientist will have a clientele she/he repeatedly works with.

‍Working hours and stress: You can decide how much and how little you work as a freelance data scientist. This sounds like a dream but of course, it comes with a cost. The less you work, the less money you make. Especially if you’re just starting out, finding projects and clients could be a source of stress.

‍Career advancement: You can choose to join a company as a data scientist after having a successful career as a freelancer. Or you can decide to become a jewellery designer, or anything else. You have the freedom to choose your own path. Jokes aside though, you can grow your career by becoming an expert in a certain practice/industry or technology. (e.g. deep learning, conversation projects expert, NLP, image recognition etc.) So clients will know to come to you when they need help on these specific domains.

Pros – work whenever, where ever you want, choose the clients/projects you want to work with/on

‍Cons – the pressure of finding clients, the pressure of delivering to clients on time, you need to be the data scientist, accountant, salesperson, web developer and many other things in your own little enterprise

But of course, it is not easy to get to where they are. Researchers mainly work towards a research goal and they deliver working prototypes and/or papers about the work they’ve done. They work on interesting projects that investigate new ideas and try to push forward today’s technology.

Projects: You can come up with your own research project or join on-going bigger projects. Of course, in order to do your own project, you need funding and that means you need to convince someone of the value of the project.

Working hours and stress: From what I’ve heard, researchers do have some stress over their work. When you’re working on a novel idea, there is a lot of uncertainty after all. You do not know if the project will succeed or if the work you put in will be used in real life. But other than that the working hours and the working environment is pretty relaxed.

Career advancement: If you work at an academic institution as a researcher you have the option to advance academically or join the industry. If you already work in industry or in an independent research lab, you can advance to take on more responsibilities.

Pros – very interesting work, the possibility of working on a passion project

Cons – might not be satisfying for people who want to see their work applied to real-life immediately

This is not a formal position but rather something you can do with your data science skills. A free data scientist would be contributing to open source projects, starting projects by him/herself or with some friends and trying new things and creating new projects out of thin air. It’s very fun to work this way if you don’t have to worry about money urgently. It will get you a lot of experience. And if you want it, make it easier for companies to trust your skills for when you want to be hired in the future.

Projects: Whatever you want to work on.

Working hours and stress: Again, you can work as much or as little as you want.

‍Career advancement: after contributing to open source projects and creating a couple of yours, companies might already come to you with offers. This can be anything from marketing to product development to customer relations. There are sometimes positions where people are not titled data scientist but their main tool is ML and data analysis and they effectively are doing data science. I’ve seen people take positions like that when they realised that their passion lies with the work and not with data science which is just a tool at the end of the day.

Career advancement: If you want to become a data scientist later in life, a position like this can be a great stepping stone in terms of experience but also in terms of understanding if you really want to be a data scientist.
